Workplace ostracism, organization-based self-esteem, and employee voice in a participative climate: A moderated mediation model

Özet
This study examines the relationship between workplace ostracism and employee voice by testing a moderated mediation model grounded in conservation of resources and self-determination theories. Specifically, it investigates whether organization-based self-esteem (OBSE) mediates the relationship between workplace ostracism and employee voice and whether this indirect relationship varies depending on perceived participative climate. Data were collected from Turkish white-collar employees (N = 291). The findings indicate that workplace ostracism is negatively related to employee voice and that OBSE fully mediates this relationship. A perceived participative climate moderates the relationship between workplace ostracism and OBSE, such that the negative relationship is weaker when the perceived participative climate is higher. In addition, the indirect relationship between workplace ostracism and employee voice through OBSE becomes weaker as perceived participative climate increases, supporting a moderated mediation model. These findings suggest that workplace ostracism may undermine employee voice by reducing OBSE, while a perceived participative climate can buffer this negative indirect process.
